Leadership workshop in progress with engaged professionals around a conference table

Leadership Development that starts with honest diagnosis

Most programmes begin with content. Ours begins with the uncomfortable question: what is actually broken? We work with organisations across Wales and the UK to build leaders who can hold complexity, make faster decisions, and grow the people around them.

Book a diagnostic conversation

The Vitality framework

Four interconnected capability areas. Weakness in one undermines the others. We assess all four before designing anything.

Self-awareness architecture

Leaders map their default behaviours under stress, identify blind spots through 360-degree interviews (not surveys), and build personalised trigger plans. This takes roughly six weeks of structured reflection and coaching sessions every fortnight.

Relational capacity

The ability to hold difficult conversations without retreating into authority. We practise live scenarios drawn from your actual organisational conflicts, recorded and reviewed. Participants rate this the hardest and most useful module.

Strategic decision-making

We teach a specific decision protocol: frame, gather, decide, communicate, review. Each leader applies it to a live business decision during the programme and presents the outcome to peers. Real stakes, real learning.

System thinking and influence

Understanding how your decisions ripple through teams, supply chains, and customer experience. We use causal loop mapping on your actual business data. Leaders leave with a visual map of their influence network.

"We came in expecting a training course. What we got was a mirror held up to how our leadership team actually operates. Three months later, our middle managers are making decisions that used to sit on my desk for weeks."

— Operations director, manufacturing firm, South Wales, 2024

What the engagement looks like

1

Diagnostic week

We interview eight to twelve stakeholders, review your engagement data, and observe two live meetings. No questionnaires.

2

Design sprint

A two-day session with your HR lead and sponsor to co-create the programme structure. We never deliver off-the-shelf content.

3

Live cohorts

Groups of six to ten leaders work through the four framework areas over ten to sixteen weeks, with coaching between sessions.

4

Embed and measure

Follow-up at 90 days. We re-interview the same stakeholders and present a before-and-after leadership health report.

Why most leadership training fails

Organisations spend an average of £1,200 per head on leadership programmes each year. Much of that money funds two-day workshops that feel inspiring on Friday and evaporate by Tuesday. The problem is not the content. The problem is that content without context is just entertainment.

A manager who learns about psychological safety in a hotel conference room still has to walk back into a team where the previous director ruled through fear. Without understanding that specific history, no amount of theory helps.

What we do differently

We spend the first week inside your organisation before we design a single slide. We sit in meetings. We read your Glassdoor reviews. We talk to the people who left. Only then do we know which capability gaps actually matter.

Who this is for

Mid-sized organisations (150 to 2,000 employees) where the leadership bench is thin and the founders or original directors are preparing to step back. Companies where growth has outpaced the management capability to sustain it.

We work particularly well with engineering, manufacturing, and professional services firms where technical expertise is high but people leadership has been learned by accident rather than design.

"Our engineering leads are brilliant at solving technical problems. They were terrible at having performance conversations. After the Vitality programme, three of them voluntarily started weekly one-to-ones with their teams. That had never happened before."

— HR manager, engineering consultancy, Cardiff

Typical outcomes after 16 weeks

Faster decision cycles

Clients report that decisions which previously stalled for two to three weeks now close within five working days because authority is clearer and managers trust their own judgement.

Measured at 90-day review

Reduced escalation volume

One logistics client saw escalations to the senior leadership team drop by 40% in the quarter following the programme. Middle managers handled issues themselves.

Measured at 90-day review

Improved retention in management roles

Across our last nine engagements, voluntary manager turnover fell in seven of them within six months. The other two were dealing with restructuring unrelated to leadership.

Varies by context

"The diagnostic week was uncomfortable. They told us things about our culture that we had been avoiding for years. But that honesty is exactly why the programme worked. We could not fix what we refused to name."

— Chief executive, professional services firm, Bristol
